In this sense, they represent an opportunity for organizations to survive and prosper. However, despite the advantages they can bring to an organization, experience shows that it is a complex and risky process with a high failure rate. This Ph.D thesis focuses on the analysis of mergers between organizations of the third sector of social action in Spain and, more specifically, those produced between 2000 and 2020 between entities of the intellectual and developmental disabilities subsector, as well as the conflicts derived from them. Using a mixed methodology, both qualitative and quantitative, two merger experiences have been studied in particular detail to learn from their protagonists about the conflicts experienced and the strategic factors determining the success and/or failure of these integration processes. The results obtained have shown that a merger is a large-scale organizational change with potentially traumatic effects for its members. Therefore, the management of the conflicts that are sure to arise during this process is a major challenge. The ability of the new organization to manage them will condition the outcome of the integration, the time required to carry it out, the well-being of its staff and the quality of the service provided by the organization.To address these issues, the thesis concludes with a proposal for a conflict management model applicable to entities wishing to undertake a merger process that will allow them to deal with the interpersonal and inter-organizational tensions or confrontations that may arise as a result of organizational integration.
